Short answer: it depends entirely on how deeply you are reading, and the two jobs people call "screening" are not the same job. A fast eligibility skim (right to work, location, hard must-haves) takes maybe 30 to 60 seconds per resume, so an uninterrupted hour clears roughly 60 to 120. A real role-fit read (does this person's actual experience match this actual job, and can you write down why) takes 3 to 5 minutes, which is 12 to 20 an hour. Nobody screens for eight straight hours, so a realistic daily ceiling is around 4 focused hours: call it 250 to 400 resumes on a shallow skim, or 50 to 80 on a proper role-fit read. Anyone telling you they carefully screen 300 resumes a day is skimming, and calling it screening.

Show the arithmetic, not a statistic

You will find a lot of confident numbers on this question, and most of them are recycled from somewhere else without a source. Ignore them and do the math yourself, because it is simple and it is yours.

  • Eligibility skim, 45 seconds per resume. 60 minutes / 0.75 minutes = 80 resumes per focused hour. Over 4 focused hours: about 320.
  • Role-fit read, 4 minutes per resume. 60 / 4 = 15 per hour. Over 4 focused hours: about 60.
  • Mixed pass, which is what most people actually do. Skim everything, then read the survivors properly. 300 resumes at 45 seconds is 3.75 hours, then 40 survivors at 4 minutes is another 2.7 hours. That is 6.4 hours of concentrated review, which is more than a full working day once meetings exist.

That last line is the honest answer to the question. A recruiter with a calendar, a phone, and hiring managers to update does not have 6.4 hours of concentrated reading available in a day. So the pile does not get screened in a day. It gets screened over three days, or it gets skimmed and the depth quietly disappears.

How long does it take to screen 100 resumes?

At a 45-second eligibility skim, 100 resumes is about 75 minutes of focused work. At a genuine 4-minute role-fit read, it is closer to 6 to 7 hours. Most teams do a mix, which lands somewhere around 2 to 3 hours for 100 applicants, assuming no interruptions. Add interruptions and it becomes an afternoon and part of the next morning.

Why the number collapses in practice

The arithmetic above assumes a recruiter sitting in a quiet room doing nothing else. That person does not exist. Four things eat the theoretical capacity.

Context switching. Screening is not one continuous block, it is fifteen minutes between a debrief and a candidate call. Every restart costs re-loading the role criteria into your head, and that reload is not free. A pile broken into six sessions takes meaningfully longer than the same pile in one sitting.

Criteria drift between reviewers. Two recruiters screening the same role apply different bars, and the same recruiter applies a different bar on Tuesday than on Friday. The pile gets "done," but the standard moved while it was being done, which means the output is not really comparable. This is the failure mode that costs you good candidates, and it is invisible unless you audit it.

Fatigue late in the pile. Resume 180 gets a fraction of the attention resume 12 got. This is not a character flaw, it is how attention works. The practical consequence is that the back half of the pile is screened worse than the front half, and it is screened worse in a direction that rejects rather than advances, because rejecting is faster.

Arrival-order review. This is the expensive one. Most teams work the pile in the order it arrived, which means your freshest, sharpest hours go to whoever applied first, not to whoever is best. Application timing is close to random with respect to candidate quality. So you are systematically spending your best attention on a random sample and your worst attention on the rest, which includes some of your strongest people.

The problem is rarely that recruiters are slow. It is that the strongest candidate in the pile is at position 147, and by then nobody is reading properly.

What is a realistic daily ceiling?

For a working recruiter with meetings, calls and a pipeline to run, a sustainable ceiling is roughly 3 to 4 hours of actual screening a day. That is about 200 to 300 resumes on a shallow eligibility pass, or 45 to 60 on a proper role-fit read with written reasons. Pushing past that for more than a day or two produces volume, not quality, and the drop-off in care is not visible in any report you run.

Do the capacity math for your own team

Here is the formula. It takes five minutes and it settles most arguments about whether you need to hire another recruiter or change how you screen.

(applicants per role x roles open) x minutes per resume / 60 = recruiter hours needed

Then divide by the screening hours your team actually has. If you have 3 recruiters with 4 usable screening hours a day each, you have 12 hours a day, or about 60 hours a week of capacity. Now run the top of the formula with your real numbers: 25 open roles drawing 150 applicants each is 3,750 resumes. At a 2-minute average, that is 125 hours. Against 60 hours of capacity, you are running at roughly double what your team can absorb, and no amount of encouragement closes that gap.

When the formula comes out over capacity, there are exactly four levers, and it is worth being clear-eyed about all of them:

  • Hire more recruiters. Works, costs the most, and takes the longest to arrive.
  • Cut minutes per resume. Cheap, immediate, and it is another way of saying "screen worse."
  • Cut applicant volume. Tighter job posts and better sources genuinely help, though there is a floor on how much you can turn off.
  • Change the order you read in. The only lever that does not trade quality for capacity, which is why it is the interesting one.

Some teams have the opposite problem

Worth naming, because the capacity math cuts both ways. If you run the formula and the answer is that your roles get eleven applicants each, you do not have a screening problem at all, you have a supply problem, and no ranking layer will invent candidates who never applied. Teams in that position are better served going outbound and sourcing candidates directly instead of buying software to sort a pile that is already small enough to read. The rest of this article assumes the pile is the problem.

How ranking the pile changes the math

Go back to the arrival-order problem, because it contains the solution. The reason 3,750 resumes needs 125 hours is that you are giving every resume the same treatment, in a random order, until you run out of day. But you do not need to read every resume with equal care. You need to read the strong ones with care and confirm the rest are genuinely out.

If the pile arrives already scored against your criteria and ranked, with a visible reason on each candidate, the work changes shape. Your recruiters spend their best 4 hours on the top of the ranking, where the hires actually are, and the pass over the rest becomes a verification pass rather than a discovery pass.
